Negotiating salary in the UAE means understanding how basic salary and allowances affect gratuity, what to ask for (housing, education, bonus), and which contract clauses to watch. Basic vs Allowances and Impact on Gratuity

Gratuity is calculated on basic salary only (unless the contract says otherwise). So a higher basic salary means higher end-of-service pay; allowances (housing, transport, etc.) usually do not count. When negotiating, try to maximise basic within the total package if you care about gratuity.

Housing and Education Allowances

Housing and education allowances are common in UAE packages. They can be a fixed amount or a cap (e.g. up to AED X for housing). If they are in the contract as allowances, they typically do not count toward gratuity. Some employers offer a consolidated salary (all basic); that can be better for gratuity but may affect other benefits.

Bonus and Equity in UAE

Bonus and equity: discretionary bonus usually does not count toward gratuity. Contractual bonus might be included depending on the wording. Equity or stock is typically separate. Clarify in the contract what is basic, what is allowance, and what is bonus.

Negotiation Tactics and Benchmarks

Negotiation tactics: research market rates (salary surveys, job ads, networks). Present your value and, if possible, competing offers. Be clear on what you want (basic vs total package, leave, benefits). Get the final offer in writing before accepting.

Contract clauses to watch: non-compete, confidentiality, notice period, and termination for cause. Ensure gratuity and leave are as per the law. If the contract is in Arabic and English, confirm which version prevails in case of conflict. Have a lawyer review senior or complex contracts.
